12) Why is the e-learning included?

E-learning was developed and added to the action-plan component when the Emotional Intelligence Appraisal™ went to the web because the authors felt that simply delivering a score was not enough information to really begin developing a skill as dynamic as emotional intelligence. In addition, e-learning is valuable because people do not always wish to spend time and money traveling somewhere for classroom training. E-learning allows the learner to set their own pace and make the program what they want it to be. The advantage to web-based e-learning is that you do not have to be at your own computer to use it; you can view and work on your feedback report anywhere that has access to the Internet.

You can also print out the report and even share activities with your family and friends as little or as much as you wish. With the printed version of the assessment, you can score the test yourself, and it comes complete with learning content that provides action plans and goal-setting. The online version tabulates the scores automatically and links your results to the e-learning and goal- tracking system based specifically on your unique profile. For traditional face-to-face coaching or training sessions, the booklet version might be preferred, because the coach can walk you through the assessment process and guide you through the learning content and action plans based on your discussed agenda. However, the online version has a sophisticated e-learning module that walks you through the learning process as well. The e-learning provides a blended learning solution by incorporating movie clips and a goal-tracking system that engages people during the learning process. Our methods are meant to be fun and at the same time guide you to the end result of increasing your skill in emotional intelligence.

About the Emotional Intelligence Appraisal™

14) What is the Emotional Intelligence Appraisal™?

The Emotional Intelligence Appraisal™ is a survey suite that measures emotional intelligence (EQ) quickly and accurately. Emotional intelligence is the ability to use awareness of emotions to manage behavior and relationships with others. The original aim of the assessment was to provide a quick, valid, and intuitive assessment of EQ that is readily available to the public and based on the prevailing model. We refer to this as a survey suite because it comes in 3 Editions: The Me Edition (a self-assessment), The MR Edition (360° feedback from coworkers) and The Team Edition (the collective EQ of an intact work group). An online administration of the self-assessment (the Me Edition) is what is included with this book. The Emotional Intelligence Appraisal captures an individual's EQ quickly and accurately, and follows up with easy-to-understand recommendations that are customized to fit the user's unique skill profile. The appraisal measures overall emotional intelligence and scores in the four key skill areas with just 28 items. By taking the appraisal you will learn about emotional intelligence and where your strengths and weaknesses fall in this critical skill.

The version of the test that came with your book is actually available in two formats; a booklet and online. The average administration time for the online edition is 7 minutes. The self-scoring booklet version averages 15 minutes for the user to take the assessment and score his or her results. For the booklet version, scoring instructions are included with each copy of the assessment. When using the booklet, participants fill out the survey, score the results, and follow a development plan that includes specific recommendations based upon the scores and EQ profile. The online format contains a complete assessment and development solution that is not available with the booklet that includes interactive e-learning with Hollywood movies, goal-tracking and dynamic action plans. Each copy of The Emotional Intelligence Quickbook includes a unique survey code on the reverse side of the book jacket that can be used to take the assessment online.

The e-learning module is an interactive learning experience that incorporates film clips modeling various components of EQ in action. You have access to e-learning activities that incorporate Hollywood movies, television, and real world events to bring emotional intelligence to life. The goal-tracking system allows you to set and share your goals with people who will support your EQ development. This can be done simply by typing your goals, selecting actions steps, indicating who to share with, and setting electronic reminders to help you follow through. Your Emotional Intelligence Appraisal report includes action plans filled with practical recommendations for improving your EQ. You will move forward in making a change, guided by proven strategies for increasing emotional intelligence. The action plans are targeted to your individual EQ profile so that you only work on what is important to you.

15) What theory of EQ is the Emotional Intelligence Appraisal™ based on?

The Emotional Intelligence Appraisal™ measures emotional intelligence using the four core skills from the #1 emotional intelligence model: self-awareness, self-management, social awareness, and relationship management. This theory is grounded in the idea that emotional skills are learned. These skills contribute to effective performance at work as well as life satisfaction. The Emotional Intelligence Appraisal™ provides an overall EQ score, a score in personal and social competence, as well as a score for each of the four emotional intelligence skills.

Although multiple component models of emotional intelligence (EQ) are extremely useful and intuitive for learners, there has been little research confirming emotional intelligence is more than a single skill, divided into Personal and Social Competence. Strong inter-correlations among the additional sub-competencies suggested for the emotional intelligence model hinder the construct validity needed to support their identity as independent components. An overall emotional intelligence score is critical as a valid measure of this construct. Scores in the four-part taxonomy are intuitive for the typical person to retain and follow. With little statistical support for a multi-trait model of emotional intelligence, the authors sought to design an instrument to measure an intuitive model of emotional intelligence quickly and effectively.

16) Who was the Emotional Intelligence Appraisal™ designed for?

The Emotional Intelligence Appraisal™ is a distinct departure from the typical psychological test because the authors designed it with you in mind. The results come in a report that looks and reads like a good book. The format of the EQ score results, are so easy-to-follow that anyone can use it without requiring the help of interpretation from a professional certified coach or consultant. The aim in developing the Emotional Intelligence Appraisal™ was to provide a quick, valid, and intuitive assessment of emotional intelligence. It was also highly important to create a test that is readily available to the public and based on the prevailing model of emotional intelligence. The report is designed to build your knowledge of emotional intelligence before explaining your specific results and steps to improve in specific skill areas.

The Emotional Intelligence Appraisal™ does not require pre-requisite educational degrees, credentials, or certification to use. It is fairly common for emotional intelligence tests to require such background to understand the complicated results they provide. However, the Emotional Intelligence Appraisal was designed to be a user-friendly test that anyone can take to develop their skills.

17) How can the Emotional Intelligence Appraisal™ be accurate with only 28 questions?

We hear this question a lot. Skill tests tend to be long and cumbersome. They often exceed 100 questions, and this can make the skill development process a chore for anybody. Lengthy assessments often times try to capture a vast array of skills in just one test, instead of focusing on measuring one skill at a time. Contrary to common belief, skill tests do not require large numbers of questions in order to accurately measure the skill. The tradition of lengthy tests has more to do with the subject feeling like they have been accurately assessed, than the validity or usefulness of the assessment it provides.

People are complex and most of us do not like the idea of being summed up or evaluated by answering just a few questions. It's important to remember that the Emotional Intelligence Appraisal™ primarily measures a single trait, emotional intelligence. Therefore, an assessment of emotional intelligence should not require a large volume of questions to measure these skills. A parallel example is the Beck Depression Inventory (BDI), the most trusted measure of depression available, used by doctors and psychologists worldwide. The BDI measures depression (a single construct) with just 13 questions. The Emotional Intelligence Appraisal™ accomplishes a similar feat by measuring two constructs (personal and social competence) with 28 questions.

18) Does the Emotional Intelligence Appraisal™ focus only on work situations?

The questions are worded to apply broadly to a variety of situations. You can use the Emotional Intelligence Appraisal to see how you are at work or at home, but we recommend that you choose one or the other before beginning the test. Most people tend to behave slightly differently at work than they do at home and vice versa. In most instances it is best to pick one setting (work or home) and keep that frame of mind while answering the questions on the Emotional Intelligence Appraisal. Your scores will then be a good indication of how you are in that one setting, but may not apply to the other. The test is valid in any setting you choose to use it in to measure your behavior.

19) Should the Emotional Intelligence Appraisal™ be used for employee selection?

Talentsmart®, Inc. does not promote, recommend, or support the use of the Emotional Intelligence Appraisal™ for hiring and selection purposes. Though the Emotional Intelligence Appraisal™ is a valid and reliable test of job performance, it is not intended to be used to select candidates for a job. The Emotional Intelligence Appraisal™ is a training and development tool that should be used to increase the emotional intelligence skills of your current staff.

20) How were the questions chosen?

Dr. Bradberry and Dr. Greaves, with years of subject matter expertise and applied assessment development experience, developed a pool of questions for each of the four skill scales. The authors used an iterative process of writing draft questions and reworking them to ensure they passed the test of being both "necessary and sufficient." The term necessary refers to all questions that are required to measure a skill and the term sufficient refers to only those questions that are required to measure the skill. In other words, no extra questions were added to the test and no questions that were required were missing from the test. Once the set of questions met the face validity criteria, they were presented to other subject matter experts, including Ph.D. and Master's trained industrial/organizational psychology practitioners and MBA level business people with management experience.

First, questions were removed that did not contribute to the face validity of the test as determined by the subject matter experts. Next, questions were removed that did not contribute to the statistical validity of the test. No questions were removed that contributed to the effectiveness of the test in measuring emotional intelligence. The final length of the test is based solely on what is necessary and sufficient to measure your emotional intelligence. Dr. Bradberry's and Dr. Greaves' approach to writing questions improves upon two important drawbacks to the pure behavioral description approach. First, the Emotional Intelligence Appraisal™ questions, (e.g. Uses sensitivity to another person's feelings to manage interactions successfully), does not attempt to measure each and every example of the behaviors that makeup that skill. The questions describe critical aspects of each skill indicative of its presence within a person and his/her environment. Those who respond to these questions assess the behavior of themselves across different situations by making honest rating decisions which are tabulated to get an accurate rating of where their emotional intelligence skill is currently. Skill statements are rated on a frequency scale, ranging from "Never" to "Always". People tend to have a good idea how often they demonstrate different behaviors. The key benefit to this approach is that it measures the same skill as other tests of EQ with fewer questions. A discussion of specific behaviors that make up each skill will surface during the reflection and development phase of the feedback report. For example, if Bob is rated as below average in the self-management area, it is a discussion with a feedback coach or trainer, as well as Bob's own self-reflection, which will illustrate and help him explore what behaviors led to this result and what he can do to improve.

21) Is the Emotional Intelligence Appraisal™ reliable and valid?

The Emotional Intelligence Appraisal™ is both reliable and valid. Reliability refers to the fact that the test is consistent over time, while validity refers to the fact that the test is measuring what it is intended to measure. The internal consistency reliability for the Emotional Intelligence Appraisal ranges from .85 to .91; this is considered to be a strong indication that the test is reliable. The standard level of acceptable reliability is .70 or greater. To be more specific, the reliability statistics of the Emotional Intelligence Appraisal and its subscales yielded strong Cronbach's Alpha, scores of internal reliability or consistency of the questions in an index. Cronbach's alpha ranges from 0 to 1.0; scores that fall toward the high end of that range (e.g. .70 or greater) imply that the questions in an index are measuring the same thing.

Analysis of the construct validity of the Emotional Intelligence Appraisal™ suggests the best fit for the model presented in the assessment is an overall EQ score with some division along the lines of personal and social Competence. Principal component analysis suggests this two-factor solution accounts for 54.5% of the variance in the correlation matrix, with 90% of the test items displaying eigenvalues greater than .400. A Catell's scree test of the data also supports the two-factor solution. Using Principal Component Analysis with Varimax Rotation and Kaiser Normalization, the Kaiser-Meyer-Oklin value is .944, exceeding the recommended value of .6. The Bartlett's Test of Sphericity also reaches statistical significance, which supports the factorability of the correlation matrix.

In studies measuring emotional intelligence and job performance, the Emotional Intelligence Appraisal™ explains a highly significant amount of the variance in job performance for people holding a variety of positions. The test has been studies in comparison to job performance in large-scale studies representing a cross-section of industries. Across studies, the Me Edition (self-report) explains a significant amount (nearly 20%) of the variance in job performance and the Multi-Rater Edition (scores from others) explains a highly significant amount of performance (nearly 60%). An analysis comparing leader emotional intelligence scores on the test to key financial indicators shows leaders who are high in emotional intelligence are 20% more productive than their low EQ counterparts. This amounts to $250,000 more productivity for each leader high in emotional intelligence.

22) What industries use the Emotional Intelligence Appraisal™?

Companies from virtually every industry use the Emotional Intelligence Appraisal™ in employee and leadership development programs. The test has been researched and validated with companies in healthcare, retail, natural resources, utilities, customer service, hospitality, insurance, manufacturing, government, transportation, food service, real estate, journalism, banking, agriculture, arts and entertainment, wholesale trade, internet technology, residential and commercial land development/construction, U.S Military, and research/educational institutions.

23) How was the Emotional Intelligence Appraisal™ normed?

Normative samples are descriptive standards against which individuals can compare their performance to the performance of other people. In other words, a raw score on a test means little in and of itself. The value or meaning of the score is derived from comparing it to the range of possible scores that can be obtained. The Emotional Intelligence Appraisal™ uses external norms, meaning that an individual's score is compared to the scores of more than 50,000 other people. The normative sample includes male and female subjects age 18 to 80+ years, working in every industry and every job function worldwide. These responses were from every continent except for Antarctica. All subjects completed the English language edition of the survey.

24) Why is the scale 0 to 100?

The scale for the Emotional Intelligence Appraisal™ is a 100 point scale because of the familiarity this range of scores holds for people. A large majority of people have attended education systems where the same range of scores was applied to their evaluations. Generally it is much easier for someone to compare their score of 77 in one skill to a 93 in another, than it is to compare the equivalent raw scores (a 4.2 and a 5.1). While there is no absolute level of mastery for emotional intelligence skills (these skills can always be developed further), it is accepted that the higher you score the better you are at using emotional intelligence skills, and the more likely that the skill is a strength for you to leverage in your career and personal life.

25) What is the average range of scores?

Scores on the Emotional Intelligence Appraisal™ are normally distributed, with a mean score of 75. This means that the majority (68%) of scores will fall in the middle of the range, between 65 to 85, and fewer scores will fall at either the extreme high or low ends of the scale, below 65 or above 85; this is similar to the way IQ scores are distributed. This is important for people to understand because this type of scale is different from the scores we received in school, where a 70 was often perceived in a negative way. Scoring within the average range, of 65 to 85, on a skill that is unfamiliar or unpracticed is to be anticipated.

26) Are there other versions of the test?

Yes, there are three versions of the Emotional Intelligence Appraisal™. They are the Me Edition (a self-assessment), the Multi-Rater Edition (a multi-rater survey providing 360° feedback from coworkers), and the Team EQ Edition (an assessment of team emotional intelligence). The Me Edition lets you rate yourself and find out how you score compared to everyone else who has take the test. The Multi-Rater Edition lets you rate yourself as well as invite up to 26 other people to rate your behavior. This provides the unique opportunity to compare your perception of yourself to the perception that others have of you. The multi-rater process is a proven method for building additional insight and understanding about your EQ skills and is an excellent way to reassess your skills once you have had some time to work on the behaviors outlined in this book.

The Team Edition allows up to 26 team members to rate the overall emotional intelligence for the group as a whole. The Team Edition is commonly used in team building and other situations where a team is seeking to enhance its productivity and cohesion. Team member answers remain anonymous because results are shown as an average of the team's responses. The feedback report, e-learning and goal tracking system are available to each team member for the duration of six months as a way to foster development.

27) Is the Emotional Intelligence Appraisal™ available in other languages?

The Emotional Intelligence Appraisal™ has been translated into several languages including Spanish, Korean, Traditional Chinese, and Simplified Chinese. TalentSmart® Inc, publisher of the test, is continuing to translate it into additional languages. For each translation of the test, the authors work with business people as well as linguists from the regions representing the selected language. This ensures the highest possible linguistic quality and cultural context for the information.

28) Does the Emotional Intelligence Appraisal™ reduce self-serving bias?

Self-serving bias is people's tendency to enhance self-scoring, taking credit for success (self-enhancing bias), and denying any responsibility for failure (self-protective bias). All self-report tests are subject to such bias and the goal is to minimize this as much as possible. The Emotional Intelligence Appraisal™ employs several rigorous methods that serve to greatly reduce this bias. The only sure-fire way to eliminate the bias altogether is to collect the observations of other people. To this end, we offer the Multi-Rater Edition of the test.

29) What do the video clips accomplish?

The video clips are a great tool because they keep the learner engaged. They are fun and entertaining, but most importantly, they illustrate key learning points about emotional intelligence. They allow you to observe examples of high and low emotional intelligence skills in action. Video clips help the user to begin noticing and interpreting the nuances of emotional intelligence in the actions of others, thus raising their social awareness. The clips also help a learner to connect with a character in the clip, fostering the desire to ponder how they would react in a similar situation. This process helps to raise both self-awareness, self-management, and social awareness.
